Applying Instructional Design Leadership in Real Life
Instructional design leadership reminds me a lot of coaching youth sports. As a coach, my goal is to guide, encourage, and build trust while helping kids develop their skills, just like we do when supporting subject matter experts and project teams in learning and development.
Whether my players stick with the game or not, my role is to lead with clarity and purpose, just as instructional designers must lead their teams toward building impactful learning experiences.
Lead the Learning Process, Even in a Team Setting
At a local gym, a sign reads, “Let the coaches coach, players play, and referees ref.” This mindset applies to learning strategy too. As instructional designers, we often know what will make a learning resource effective.
We can welcome feedback, but if we allow decisions that don’t align with our instructional goals, we do a disservice to learners. Strong leadership means respectfully guiding the process and making decisions that serve the learning objectives.
Set Clear Goals at Every Stage of Instructional Design
Every great coach sets goals and motivates the team to achieve them. The same applies to training development. Using models like ADDIE, we can set expectations for each phase: Analysis, Design, Development, and beyond.
Clarifying goals and deliverables at every transition builds trust and keeps everyone aligned. When teams know what’s expected, they stay focused, even when things don’t go perfectly.
Maximize Resources, Even with Imperfect Teams
Not every project has an “all-star” team. We often work with limited content, busy SMEs, or unclear direction. Even so, strong instructional design leadership means finding a path forward. Great results are possible, even with gaps, if we stay creative and solution focused.
Reinforce Objectives and Revisit Key Decisions
Just like coaching young athletes, repetition matters. Repeating learning goals, timelines, and impact expectations keeps the team aligned. When challenges arise, go back to the “why” behind the project to regain focus and enthusiasm.

Instructional designers aren’t just content creators, we’re leaders. By adopting a coaching mindset, we foster collaboration, patience, and direction, guiding our teams to deliver high-impact, learner-focused results.
